Which of the resignations is most alarming? For each resignation, what are the main reasons
for employee’s departure?

Resignation which is most alarming is that of Dale Kiefling, as the work was becoming unmanageable and
required a lot of time. He raised his concern but no action was taken which was alarming.

Reasons for Resignation:


Dale Kiefling: Dale’s pager was going off way too much and he escalated the issue to the team requesting them
to hire new members but it was delayed. Moreover, he had personal obligations that did not allow him to wait
more.
David Conrad: His role was not clear, he thought that they choose to live with problems rather than solving
them. The company had no structure, org. Chart and IT function. Founders were reluctant to address these
issues.
David Zakur: He had some personal issues but he also found some aspects of his role frustrating that made him
resign,Long working hours and commute time made it impossible for him to cope up with the situation.
Two other resignations: One of the hire was burned out due to a lot of work and went on sabbatical.
Another one was not satisfied with strategy and staffing plans, when he realized he would not get the larger
team, he resigned.
Is there a need to change the organization structure, processes and culture at CloudFlare?

Yes, there is an absolute need to change the organization structure, Processes and culture due to the
following reasons:
● Issues the organization which were faced by all members in the team due to non availability of
clarity in goals
● The problem statement i.e. tangible or intangible issue need to have a clear relationship with the
organization end goal
● Mission and Vision of the company did not align with the organization’s processes and culture,
hence leading to resignation of the company’s employees
● Unfavorable situation that exist in the environment made it difficult for the organization to
achieve its defined goals
What changes do you suggest in Cloudflare’s organization structure, processes and culture?
What problems do you anticipate while going for such a change?

Organizational structural changes

1. The flat structure provides autonomy to work as there is no defined hierarchy, but there should be a well-defined
reporting relationship structure to cope with problems.

2. There should be clearly defined roles and responsibilities to avoid overlapping work, let employees know exactly
what is expected from them and hire new employees.

3. Introduction of new and clear HR policies, especially regarding compensation and benefits, leaves, and learning
and development.

4. Feedback internal and external for valuating proper hikes and promotion for making employees motivated, to let
employees understand the gap in their performance and let them know what they should do to climb up the ladder.

Process changes

1. Introduction of new and clear HR policies, especially regarding compensation and benefits, leaves,
and learning and development.

2. The customized recruitment process for different roles and also start to attract fresh talents from
their websites by posting about the job vacancy

Cultural changes

1. There should be pre-defined working hours for employees to avoid fatigue among employees and
reduce attrition

2. The company should have a clear vision and mission that would let the workforce know where they
would be in upcoming years if they stick with the organization.
