Purpose – This paper aims to highlight the need to understand the mechanisms of inclusion and exclusion in the workplace which are often embedded in micro-level work practices. It explores how social networks and the resources contained within them function differentially among workers to reinforce existing patterns of preferential access to the most desirable positions in the labour market. Design/methodology/approach – Using in-depth interviews of electrical engineers in a case study firm in the IT industry in Cambridge, England, the paper outlines the strong gendered and ethnic patterns of segmentation within the engineering occupation. Findings – The paper finds significant inequalities in access to, and awareness of, the resources contained within some social networks in the workplace. Originality/value – The study critiques the extension of social capital theory into the workplace due to its conceptual and methodological focus on positive outcomes. Introduction This study highlights the need to understand the mechanisms of inclusion and exclusion in the workplace which are often embedded in daily micro-level work practices: informal chats, friendly gestures, sporting ''partners'', and powerful figures who want to help the next generation of employees. However, these micro-level work practices help create bonds of reciprocity, obligation, and trust that provide access to information, shared working norms and practices, and narratives which function to frame the experiences of the workplace. These practices create and sustain social networks in the workplace, the benefits of which are unequally distributed and result in the reproduction of labour market inequality. This paper explores how social networks function differentially among workers to reinforce existing patterns of preferential access to the most desirable positions in the labour market. This occurs both through gendered and ethnic differences between occupations and between the jobs within an occupation. Labour market segmentation is the social division of workers into skilled, relatively secure, elite, core occupations and unskilled, insecure, non-elite occupations with little or no labour market mobility. Resumen: en este artículo se indaga sobre las dinámicas de género en la Pampa húmeda argentina, centrándose especialmente en las masculinidades. Se realizó trabajo de campo etnográfico que incluye observación participante y entrevistas recolectadas entre 2014 y 2017 en un distrito rural, donde priman visiones de género muy conservadoras. Se concluyó que es central comprender la categoría émica “medio putos”. Así son designados peyorativamente la minoría de varones que participan de iniciativas disidentes como el teatro comunitario y la producción de horticultura agroecológica. Comúnmente en Argentina se llama denigratoriamente “puto” al varón homosexual. El señalamiento en este caso no remite a la sexualidad de la persona en cuestión sino que designa su poca jerarquía social en un mundo fuertemente patriarcal. “Medio puto” pretende designar una corporalidad feminizada —que no demuestra cotidiana ni ruidosamente su virilidad— y que, aunque no asuma una identidad ni prácticas homosexuales, hace cosas “raras” que “los hombres de verdad no hacen”. Este artículo, por lo tanto, muestra de manera empírica la heterogeneidad de posiciones ligadas con las masculinidades, especialmente las relativas a las subalternas para revelar cómo estas últimas pueden producir dinámicas de género, en cierta medida, alternativas a la hegemónica.

Abstract: this article explores gender dynamics in the Argentinean Pampas, with a special focus on masculinities. Ethnographic fieldwork was conducted, including participant observation and interviews, between 2014 and 2017 in a rural district where very conservative gender views prevail. It was concluded that it is imperative to understand the emic category “medio putos” (“kinda faggy”). This is how minority males who participate in dissident initiatives such as community theater and agroecological horticulture production are pejoratively designated. Typically, in Argentina, a gay man is denigrated as a “puto” (faggy). The label in this case does not refer to the sexuality of the person in question, but rather to his low social hierarchy in a strongly patriarchal world. “Medio puto” is intended to designate a feminized corporeality (which does not demonstrate its virility daily or loudly) that, although it does not assume a homosexual identity or practices, does “weird” things that “real men do not do”. This article, therefore, empirically shows the heterogeneity of positions linked to masculinities, especially those related to subaltern masculinities, in order to reveal how the latter can produce gender dynamics, to some extent, alternative to the hegemonic one.
